Cognizant's CLO is done measuring course completions
Thirumala "Thiru" Arohi runs learning for 350,000 people, and he is done counting completions. Completions are how you lose a decade and still look busy. You've probably sat in a quarterly review where the learning dashboard was green and nobody in the room could name a workflow that had actually changed. That is the meeting Arohi is trying to kill.
His point is that AI investment and workforce transformation are not two separate agendas. Deploy the tools before the people are ready and you get licences that nobody uses. That is the sentence every L&D deck should open with, and almost none do.
Skillspring launched out of Teaneck in April as an AI-native learning platform. Arohi's account of it is a measurement argument: readiness, time to competency and applied usage, not a green completions chart.
Outcome-led, or it is still an LMS with a chat box
Arohi's split is simple. A conventional platform is content-led and measures consumption. Skillspring is outcome-led. Readiness. Time-to-competency. Applied usage. They built an AI Fluency Dashboard that walks people from "AI Aware" to "AI Champion" on proficiency, progress, tool adoption and innovation.
I do not care about the labels. I care that he will say the quiet part: capability building cannot stay an L&D agenda. Leaders and managers have to own it. AI fluency is a baseline. If your dashboard is only visible to the learning team, you have built a museum.
They also did the unfashionable thing and poured money into a physical campus, the Siruseri Immersive Learning Center. Arohi's line is that Skillspring helps people learn faster and the immersive centre helps them learn deeper. Digital for the fast loop. A room for judgement, collaboration and the slow stuff. I have watched companies sell the opposite: everything is a module because rooms look expensive. Then they wonder why nobody can run a workshop.
Frontier tracks and a two-million-person promise
Cognizant is collapsing old job groups into families with a current, evolving and future state. Frontier Certified Engineers redesign how work gets done. Frontier Business Operators own outcomes with a mix of humans and digital labour. Both are earned through assessment and a Frontier Center of Excellence, not tenure. That is a shot at the promotion machine. Whether it holds at 350,000 people is the next story. A slide is not that evidence.
Synapse is the outside-the-payroll bet: upskill two million people by 2030, with NGOs and campuses on the same rails. Treat that as a target they printed, not a result they have.
If you are a chief learning officer in our markets, copy the measurement change and the ownership line. Do not copy the maturity-curve names. We measure hours returned on a real workflow, not badges.
Arohi has nearly 30 years building talent engines in India. His pressure test is speed. Organisations used to win on what people knew. Now they win on how fast people can acquire, apply and drop a skill. That is why he talks about microlearning in the workday, not a chapter in your career. Fine. Just do not confuse a nudge in chat with a capability you would put on a client statement of work. The dashboard has to show applied usage in delivery, or it is still completions with nicer copy.
The April launch named the platform. Arohi's account named the measurement: readiness, time-to-competency, applied usage and managers who own the gap. A platform without that measurement is still an LMS.
What this means for L&D
Frontier tracks that you enter by assessment, not tenure, will upset people who have been waiting for a grade. That is the point. If you copy the names without the gate, you have rebranded the ladder. Arohi said accountability, ethics and judgement stay human. Put that on the same slide as the digital twins, or the twins become the story.
Stop reporting completions to the board. Report time-to-competency and whether managers own the gap. If you still need a room, keep the room.
